A Theoretical Model of the Impact of Performance Appraisal Politics on Work Engagement

Abstract: This study focuses on the impact of performance appraisal politics on work engagement. Drawing on Social Exchange Theory and Conservation of Resources Theory, it introduces self-efficacy as a mediating variable and perceived organizational support as a moderating variable to explore the relationships between individual and organizational factors in the context of performance appraisal politics and work engagement, thereby constructing a theoretical model. Theoretically, this research aims to introduce a new research perspective based on previous scholarly work to explain the influence mechanism of performance appraisal politics on individual behavior. Practically, it seeks to provide methodological recommendations for enhancing individual work engagement.
